讲座题目:Employee Perception of Being Envied by the Supervisor:Two Pathways for Navigating the Relationship

内容简介:

Integrating cognitive-motivational-relational theory of emotion and approach-inhibition theory of power, we propose a theoretical model that suggests being envied by the supervisor is a double-edged sword for employees’ quality of exchange relationship with their supervisor (LMX). Through three studies, we provide evidence for our model. Specifically, Study 1, a vignette-based experimental study, found that perception of being envied by the supervisor is positively associated with relationship hope and relationship anxiety, which are respectively related to employees’ intention to engage in organizational citizenship behavior and interaction avoidance behavior toward the supervisor (i.e., OCB-S and IAB-S). Study 2a and Study 2b, two field studies, which collected time-lagged data from full-time working adults, found that relationship hope and OCB-S function as the approach-oriented mechanism, whereas relationship anxiety and IAB-S function as the avoidance-oriented mechanism accounting for the positive and negative effects of perception of being envied by the supervisor on LMX, respectively. Further, Study 1 and Study 2a found that employees’ personal sense of power with respect to the supervisor magnifies the approach-oriented mechanism, whereas Study 2b revealed that personal sense of power with respect to the supervisor mitigates the avoidance-oriented mechanism.
